군조직에서 하급자가 인지하는 직속상관의 공감성향이 자발적 명령순응에 미치는 영향 : 조직몰입, 조직신뢰, 직무만족의 다중매개를 중심으로

Since the time of the transition to the 2000s, our military has tried to set up mission command specialized with autonomous and humanistic characteristics. However, mission command is still not properly established. This study looked at the effects of empathic traits on spontaneous compliance acting as a major factor in the mechanism on which mission command exerts humane characteristics. Empathy is a psychological tendency that understands and assimilates the situation of others, and is divided into cognitive dimension, perspective taking, and emotional dimension, empathic concern. The survey was conducted, covering the fore and aft areas, and the final 227 responses were used for the analysis. The results showed that the empathic trait (perspective taking and empathic concern) of direct supervisors perceived by lower-level soldiers had a significant effect on spontaneous order compliance. Multiple mediation analyses were conducted to examine the factors that influenced the process, and organizational trust and job satisfaction were shown mediation, but there was no mediated effect of organization involvement. This study presents evidence that the commander's tendency of empathy plays an important role on the efficient operation of the command system in military, and shows that further research is necessary to find the factors affecting the process.
