The impact of task conflict and relationship conflict within a team on team members' autonomy and task interdependence

초록

The purpose of this study is to examine how task conflict and relationship conflict within teams influence individual autonomy and task interdependence, and to investigate the mediating role of trust among team members in this relationship. Data were collected through an online survey of 351 employees working in the manufacturing and service sectors in China. The results of hypothesis testing revealed that both task conflict and relationship conflict have a negative impact on individual autonomy; higher levels of conflict were associated with lower levels of autonomy among team members. In addition, both types of conflict negatively affect trust among team members, showing that greater conflict leads to lower levels of trust. Conversely, task and relationship conflict were found to have a positive effect on task interdependence. This may be because such conflicts highlight diverse ways of thinking among team members, stimulate creative thinking, and encourage the team to search for new solutions. The study also confirmed that trust among team members positively influences autonomy. That is, higher levels of trust are associated with a greater likelihood that team members will perform their work independently and make decisions autonomously. In conclusion, effectively managing task and relationship conflict within teams not only enhances trust among members but also plays a crucial role in fostering greater autonomy—offering important practical implications for team management.
