직무자율성과 혁신행동의 관계에서 일의 의미의 매개효과와 학습지원풍토의 조절효과: IT종사자를 중심으로

초록
The purpose of this study is to examine the mediating effect of meaning of work and the moderating effect of a learning support climate in the relationship between job autonomy and innovative behavior among IT employees. A survey was conducted with 600 IT employees working in domestic companies in South Korea. The key findings are as follows. First, job autonomy had a positive effect on innovative behavior among IT employees. Second, meaning of work mediated the relationship between job autonomy and innovative behavior. Third, a learning support climate demonstrated a strengthening moderating effect by amplifying the indirect effect of job autonomy on innovative behavior through meaning of work. These results suggest that, within the specific occupational group of IT employees, job autonomy, meaning of work, and a learning support climate foster innovative behavior. Based on these findings, practical implications were provided for the innovative behavior of IT employees in organizations.
