The Effects of Leader-Member Exchange on Job Satisfaction: Moderating Role of Employee Training and Mediating Role of Work Engagement

초록

We developed and tested a research model that examined the moderating role of employee training in the relationship between leader-member exchange (LMX) and work engagement and the mediating role of work engagement in the relationship between LMX and job satisfaction. Data were collected from 212 employees in 80 franchisees in Korea. The hypothesized relationships were tested using hierarchical multiple regression analysis. The results revealed that all hypotheses receive support from the data. The results indicated that LMX was positively related to work engagement and job satisfaction and that employee training was positively related to work engagement. Specifically, the results indicated that employee training moderated the impact of LMX on work engagement and that work engagement partially mediated the relationship between LMX and job satisfaction. Implications of the results are discussed and future research directions are offered.
