초록

Purpose – This study examined the effect of skill variety on sense of community and the moderated medi ating role of experienced meaningfulness in this relationship, such that the indirect effect of skill variety on sense of community via experienced meaningfulness is contingent on the level of job stress. Design/Methodology/Approach – This study collected research data using a survey targeting employees working in domestic companies. Respondents were instructed to read the given directions and answer anonymously. A total of 261 questionnaires were collected, and after excluding 17 responses that were insincere or incomplete, 244 questionnaires were used for the analysis. Findings – The findings of this study are as follows. First, skill variety was positively related to sense of community and experienced meaningfulness at work. Second, job stress was found to strengthen the positive relationship between skill variety and experienced meaningfulness. Finally, experienced meaningfulness was shown to play a mediated role, moderated by job stress, in the relationship between skill variety and sense of community. Research Implications – First, this study offers a theoretical contribution by extending the link between skill variety and experienced meaningfulness to include sense of community as part of an integrated mechanism. Second, in the context of global business, organizations should not merely suppress job stress but manage it at an optimal level that employees can handle.
