The Effect of Transformational Leadership on Organizational Commitment and Job Satisfaction of Football Team Members: A Hierarchical Regression Analysis of Salary Moderating Effects

Purpose: This study examined the effects of transformational leadership exhibited by football team head coaches on organizational commitment and organizational satisfaction among coaching staff, and investigated the moderating role of salary level. Methods: A total of 274 Korea Football Association (KFA) members (2025) completed an online survey, and data were analyzed using multiple regression analysis and moderated regression analysis. Results: The results indicated that charisma, inspirational motivation, and individualized consideration significantly predicted affective commitment, while individualized consideration and intellectual stimulation were significant predictors of organizational satisfaction. By contrast, none of the transformational leadership dimensions significantly affected normative or continuance commitment, and salary level did not serve as a significant moderator in any of the examined relationships. Conclusion: These findings suggest that enacting transformational leadership—respecting individual characteristics, communicating a clear vision, and encouraging creative thinking—may enhance members' affective commitment and organizational satisfaction. Further research with more diverse samples is needed to clarify the effects of transformational leadership on normative and continuance commitment and the conditions under which salary may exert a moderating influence.
