스킬 미스매치가 조직몰입에 미치는 영향에 관한 연구: 주도적 경력행동의 조절효과를 중심으로

초록
This study investigates the impact of skill mismatch—the discrepancy between the competencies employees possess and those required by their organizations—on organizational commitmentwithin the rapidly evolving technological landscape of the Fourth Industrial Revolution. Specifically, the research focuses on employees in public research institutions within the STEM (Science, Technology, Engineering, and Mathematics) sector and examines whether proactive career behaviormoderates the relationship between skill mismatch and organizational commitment. Data were drawn from the “2022 Survey on the Status of Human Resource Development in Science and Technology,” conducted by the National Institute for Science and Technology Human Resources Development. A total of 2,000 R&D and research support professionals participated in the survey. Using SPSS, we conducted descriptive statistics, correlation analysis, confirmatory factor analysis, reliability testing, and hierarchical multiple regression analysis. The findings reveal that skill mismatch negatively affects organizational commitment, while proactive career behavior has a positive impact. Moreover, the adverse effect of skill mismatch on organizational commitment is significantly more pronounced among employees with lower levels of proactive career behavior, indicating a meaningful moderating effect. These results suggest that promoting proactive career behavior among STEM professionals can buffer the negative consequences of skill mismatch and enhance organizational commitment, offering practical insights for talent development and workforce management in science and technology organizations.
