상사의 비인격적 감독이 직장 내 일탈행동에 미치는 영향 - 조직지원인식의 매개효과를 중심으로 -

초록
Previous research has shown that supervisors play a significant role on their subordinates’ quality of work life where supervisory leadership both directly and indirectly affects the organization’s individual and group performances. In particular, there have been increasing concerns for the consequences of abusive supervisor behaviors that not only worsen workplace interpersonal relations, but also result in high costs from diminished well-being and productivity of the organization. Therefore, this study examined the relationship between abusive supervision and workplace deviance among 217 employees in Korean company in various industries. First, we found that abusive supervision significantly increased workplace deviance. This was supported by 95% confidence intervals. Second, we saw that perceived organizational support mediated the effect of abusive supervision on workplace deviance. There is a negative association between abusive supervisor behaviors and perceived organizational support as well as between perceived organizational support and workplace deviance. Thus, abusive supervision indirectly affects workplace deviance through employee’s perceived organizational support. These findings are consistent with previous studies reporting association between abusive supervision and decreased productivity among employees. Moreover, we saw indirect mediating effects of perceived organizational support. This study further supports recommendations for regulating supervisor behaviors to avoid workplace deviance.
