창업가의 감정적 소진에 미치는 영향 : 긍정적 심리자본, 창업의 혁신성, 창업의 경험적 지식의 조절 효과

초록

This study seeks to deepen our understanding of emotional exhaustion among entrepreneurs and early-stage employees operating within rapidly evolving startup ecosystems, while identifying the psychological and behavioral determinants of this phenomenon. Specifically, this research investigates how entrepreneurial innovativeness—critical for organizational growth—and positive psychological capital—an individual's internal resource—influence emotional exhaustion, and empirically examines the moderating role of entrepreneurial experiential knowledge. Drawing on prior literature and established survey instruments, four hypotheses were formulated and tested using data from 298 entrepreneurs and early-stage employees in China. Multiple regression analysis was employed to analyze the collected data. The findings reveal that entrepreneurial innovativeness exerts a significant positive effect on emotional exhaustion, while positive psychological capital demonstrates a significant negative effect. Furthermore, entrepreneurial experiential knowledge significantly moderates the relationship between entrepreneurial innovativeness and emotional exhaustion, indicating that higher levels of experiential knowledge amplify the mitigating effect on emotional exhaustion. This study contributes to the theoretical discourse by offering an integrative framework that examines the interplay between psychological capital and experiential knowledge in mitigating entrepreneurs' emotional exhaustion. From a practical standpoint, the findings underscore the necessity for startup organizations to foster innovation while strategically cultivating employees' positive psychological capital, and to develop differentiated psychological support and training systems calibrated to varying levels of experiential knowledge.
