A Latent Profile Analysis of Job Crafting among Software Developers: Examining Antecedents and Differences in Employee Engagement

This study aims to identify distinct job crafting profiles among software developers, examine differences in employee engagement (organizational, relational, and work engagement) across these profiles, and investigate the predictors of profile membership. A survey was conducted with 593 employed software developers in South Korea, and data were analyzed using three-step latent profile analysis. First, five distinct job crafting profiles emerged: Passive-Reactive, Defensive-Average, Low-Structural-Average, High-Structural-Average, and Active-Proactive. Second, employee engagement levels differed significantly across profiles, with higher job crafting profiles demonstrating greater engagement. Third, empowering leadership, job autonomy, and proactive personality significantly predicted profile membership. Higher predictor levels increased the likelihood of belonging to more active job crafting profiles. By applying a person-centered approach to job crafting, this study identified distinct behavioral patterns and provides practical implications for designing targeted interventions to enhance employee engagement among software developers.
