자기결정성과 혁신행동간 관계에서 직원몰입의 매개효과와 피드백추구행동 동기의 조절효과

초록
This study examined the effects of self-determination on employee engagement and innovative behavior and empirically verified the moderating effects of feedback-seeking behavior motive. For this purpose, this study conducted a survey that targeted the employees at the departments of IT research & development. A total of 382 questionnaires were used for the analysis. Results were as follows: First, self-determination had a significant effect on the innovative behavior. Second, self-determination had a significant effect on employee engagement. Third, employee engagement showed a mediating effect in the relationship between self-determination and innovative behavior. Fourth, the feedback-seeking behavior motive showed a moderating effect in the relationship between self-determination and employee engagement. Fifth, the feedback-seeking behavior motive showed a moderating effect in the relationship between self-determination and innovative behavior. The findings implied that the fulfillment of self-determination is essential for individuals’innovative behavior, and employee engagement is necessary as a mediating variable between self-determination and innovative behavior. In addition, given that the effect of self-determination depends on the level of employees’the feedback seeking behavior motive, self-determination support should consider employees’psychological conditions.
