기업 안전 리더십 교육 프로그램이 구성원 안전 행동에 미치는 효과: 교육 전이 모델을 중심으로

초록
The purpose of this study was to examine the effectiveness of a safety leadership training program developed by K company on workers’ safety behavior. Specifically, based on a safetyspecific transfer model, we examined whether individual characteristics(conscientiousness, safety motivation, and locus of control), training characteristics(overall satisfaction, content comprehension, instructor expertise and job relevance) and organizational characteristics(safety climate of department) influence on-the-job application. It also examined the effect of on-the-job application on workers' safety behaviors, mediated by leaders' safety leadership. To test the hypotheses, a survey was administered to 292 participating leaders and 303 subordinates. The analysis revealed that all variables established in this study—individual, training, and organizational characteristics—significantly positively influenced on-the-job application. Training satisfaction, in particular, had the strongest impact on on-the-job application. Furthermore, on-the-job application positively influenced workers’ safety behaviors, and safety leadership was examined to fully mediate this relationship. Additionally, data on on-the-job application, safety leadership, and safety behaviors were collected not only from leaders but also from their subordinates to find whether differences existed across position, thereby ensuring the objectivity of the transfer-related data. For some positions, respondents were more conservative than their members, and there were no significant differences between most positions. This study suggests that when developing educational training for leaders' safety leadership development, it is necessary to consider characteristics at various levels. Specifically, designing safety leadership training with high satisfaction is crucial to increase on-the-job application. Furthermore, it suggests that to enhance workers' safety behaviors, it is necessary for workers to experience andhighly perceive leaders' safety leadership. It also indicates that it is required to consistently apply and maintain the safety leadership training content over time beyond temporary on-the-job application. Beyond these implications, the limitations of this study and directions for future research were discussed.
