Employee Experience and Job Embeddedness among the MZ Generation: Mediating Role of Meaning of Work and Moderating Role of Trust in Supervisor

초록

This study aimed to identify factors that enhance job embeddedness among employees of the MZ generation. Addressing the limitations of prior research that focused mainly on individual psychological factors, the study examined the influence of employee experience—an organizational design factor—along with the mediating role of the meaning of work and the moderating roles of cognitive and affective trust in the supervisor. Survey data were collected from 335 office workers under 40 at a mid-sized Korean corporation. Results showed that employee experience positively affected job embeddedness and that the meaning of work partially mediated this relationship. While cognitive trust in the supervisor was not significant, affective trust strengthened the effect of the meaning of work on job embeddedness. These findings clarify how organizational experiences and psychological factors interact in shaping job embeddedness among MZ generation employees, offering theoretical and practical insights for managing this workforce.
