The Effects of Safety Leadership Coaching Program for Managers on the Safety Climate and Safety Behavior: Based on A Refinery Company

This study examined the effects of a safety leadership for manager coaching program on safety climate and accidents at a Korean refinery. This study also examined the mediation effect safety competence and safety motivation between safety climate and safety behavior. To develop the coaching program, we used the characteristics of safety transformational and transactional leadership from prior research, pre-survey, and manager interviews. This led to the identification of five core safety competencies and specific behaviors for each competency. A total of six coaching sessions were conducted in each department, with 162 managers participating. To examine the effectiveness, we measured the company-wide safety climate before and after the coaching and conducted post interviews. Accident data was obtained from official accident data. The results showed that the safety climate increased significantly after the coaching program, with the largest increase in management’s safety commitment and managers’ safety leadership. The lost time injury rate (LTIR) decreased by 50% during the coaching program. Furthermore, the influence of safety climate on safety behavior was partially mediated by safety competence and safety motivation. These results suggest that the safety leadership coaching program developed in this study can help prevent accidents by increasing safety climate and safety behavior in companies.
